Hereâs a closer look at some of the demographic-specific insights derived from that research: Communication style Baby boomers tend to be more reserved. Gen Xers favor a control-and-command style. Gen Yers prefer a more collaborative approach to communication. Generation Z prizes in-person interactions. Change management Baby boomers are generally inclined to take a cautious approach to change. Generations X and Y tend to see change as a vehicle for new opportunities. Gen Zers are accustomed to change and anticipate it in the workplace. Technical skills Workers across all demographic groups expect their employer to provide training and help them to build their skills, according to the research. However, there are notable contrasts and commonalities in the learning preferences of workers from different generations: Baby boomers and Gen Xers most value traditional instructor-led courses or self-learning tools. We know now, however, they simply have different outlooks, and the resulting changes from employers, such as new communication methods and enhanced work-life balance offerings, have benefited companies and employees alike.â Here are some tips for managing a multigenerational team and fostering a harmonious and productive work environment for every person on your staff: Customize your style Every employee is an individual. So, when interacting with your employees one-on-one, try to adapt your management style to suit each personâs strengths, personality and aspirations. Your approach to communication is important, too. For instance, your Gen Y and Gen Z staff members likely prefer to receive continuous feedback on their performance. However, you may find that your Gen X or baby boomer employees are satisfied with less frequent feedback - but would still appreciate knowing that you maintain an open-door policy that allows them to come to you with any questions or concerns, as needed. Share the big picture Do you know if every member of your accounting and finance truly understands how his or her contributions have a direct impact on the firmâs bottom line? Thereâs a strong chance that many of your employees arenât making this important connection. A recent survey by our company found that more than half of professionals (53 percent) wish they had more insight on how their day-to-day duties make a difference to the organization. Staff meetings, performance reviews and regular check-ins all provide opportunities for managers to communicate how individual employeesâ contributions benefit the business. Which demographic group feels most disconnected in the workforce? See this post to find out. Break down generational âsilosâ Itâs natural for people to gravitate toward others from the same age group since they likely share common interests and experiences. Some people flee at the first sign of conflict, others run from team-building and bonding time, and others still shy away when an angry customer or pushy sales rep surfaces. While it can be a wise move to avoid confrontation if itâs unlikely to change anything, avoidance is not a smart tactic if your lack of action threatens to impede your performance. In this case, youâve got to suck it up and deal with the problem, which, more often than not, is actually just your mindset- and not the situation itself. Here are some examples of what Iâm talking about: 1. When Youâre Falling Behind on a Project You donât really like your project. Or youâre overwhelmed by it. When you think about it, you feel tired, so you keep pushing it aside, and now youâre behind. What to Do Stop thinking of the big picture, the final product. Instead, think small steps. Replace, âIâve got to write a strategic plan for my department- ugh!â with something more strategic and digestible: âI need to critically review the last plan. Then I need to review any relevant research that has been published since the plan was written. Once Iâm in a good place with that, Iâll start meeting with stakeholders.â Breaking it down like this helps you take a monster of a project and put it into terms you can work with immediately. If you give yourself a road map for getting it done, youâll stop falling behind and starting making strides. Anytime you feel bogged down, try to identify a single, manageable step to start with, and watch as all of those little steps add up to measurable progress with your consistent effort. Whatâll Happen if You Donât While there are plenty of legitimate reasons a project may take longer than expected- budget constraints or a change in leadership, for example- your disinterest or failure to address challenges donât qualify. If you arenât getting things done, your value as an employee may be called into question. Keep that from happening one small step at a time. 2. When Your Colleagueâs Wrecking Your Productivity Youâve got a colleague whoâs taken to camping out next to your desk, inserting himself into your work, basically impeding your progress- totally unaware that youâre starting to get annoyed. Your reluctance to be rude has you politely tolerating the intrusions. What to Do Youâre worried about being mean, but whoâs really the bad guy here? This co-worker is either disrespectful and selfish or stunningly obtuse. Either way, indulging him is an act of self-sabotage, and thatâs a road you donât want to go down. Thereâs no universal mandate to be mean when setting boundaries. Keep it simple. Start typing while heâs crouching on your territory. Without taking your eyes from the computer, say, âOh, I just got an email that I have to respond to- catch up with you later?â Be blunt but kind, âI hate to cut it short today, but Iâve got a deadline looming.â Simply staring straight ahead and avoiding direct conversation will usually signal to another person that itâs time to leave you be. You can do all of these things with a smile and a firm tone. If youâve tried the subtle tactics above to no avail, the problem warrants a straightforward conversation with your colleague. Make it clear this is about your work. You can say something like, âIâm really struggling to stay on top of my work and our conversations are cutting into my time. Iâm starting to get questions about my projects. Right now, I just canât afford to spend any extra time chatting.â Whatâll Happen if You Donât If you donât wrest control of your time back from your co-worker, you may start to get a reputation as someone who neglects work to socialize. Combine that reputation with a lack of productivity, and youâre going to have one angry boss on your hands. If the relationship with your managerâs more important than the one with your chatty colleague, demonstrate its importance by shutting down the intrusions so you can be the dependable and efficient person you want to be. 3. When You Mess Up You jacked up a project that created a headache for others or you said something you shouldnât have and upset someone. The temptation to just slink to your desk and keep blinders on until 5:00 arrives is strong. What To Do People mess up all the time. Indeed, on the surface, harassing behaviors that directly demean, insult, belittle, or humiliat e someone seem particularly more belligerent and threatening than behaviors that âsimplyâ deny a person social connection and attention,â the study says.But that doesnât mean you shouldnât take this treatment seriously.The same study found that, âcontrary to lay perceptions of ostracism as relatively harmless, our studies found that ostracism, compared with harassment, is more strongly related to negative outcomes for employees.âAccording to a write-up of the study by The University of British Columbia, that means that being neglected in the office is âworse for physical and mental well-being than harassment or bullying.âSo who youâre surrounded by can have a huge impact on how you feel.The Harvard Study of Adult Development has been going on for almost 80 years, and has shown that having a strong community helps longevity. Robert Waldinger, director of the study and a professor of psychiatry at Harvard Medical School, told the Harvard Gazette about the importa nce of having healthy connections with others.âThe surprising finding is that our relationships and how happy we are in our relationships has a powerful influence on our healthâ¦Taking care of your body is important, but tending to your relationships is a form of self-care too. The scammer sometimes sends a link to the real BBB rating site and/or to our homepage to verify that they are not a scam.â But anyone can send a link to pages such as thosethis is not proof that something is not a scam! The scammerâs email address is a generic email such as âfakename@gmail.com,â rather than using an email associated with the company they claim to be representing, such as ârealname@company.com.â Keep in mind that sometimes the company they say they represent is entirely fake, and other times they will falsely say they are with a legitimate company (so if you google the company, you can find the company and it appears more likely to be legitimate). They ask you to interview on Google Hangouts, Facebook Messenger, or Skype. This is a red flag because most legitimate employers will use a regular phone call, a personalized recruiting platform, an internal video/phone conference system, or similar. Scammers like Google Hangouts and Facebook Messenger because it is very easy to set up fake accounts that are not traceable. BIGGEST RED FLAG: During the interview, the scammer asks you for personal information, such as your name and address or specific banking information (username and password for online banking) or an address to to send checks to. They may claim they need this information so you can make an upfront payment for the job, often for âsuppliesâ or a âcomputer preloaded with proprietary software,â promising reimbursement in your first paycheck. Any request for payment as part of the job interview process is always an immediate red flag! Scammers often use oddly formal wording and/or poor grammar, spelling, and punctuation. A large percentage of these scams originate from outside of the U.S., so the English can often be unprofessional. Typically, any legitimate employer will aim to be professional and have well-edited communications with candidates, so while typos or poor grammar can happen to the best of us, it shouldnât be pervasive. What To Do If Youâve Spotted This Scam Follow these steps to report the scammer to each platform where youve interacted with them: Report them as fraud to Facebook. Block them on Facebook Messenger. Remove them from any other location where you may have them as a contact (like Gmail or Google Hangouts) and report them as fraud on those platforms. If the scammer offers to send you an iTunes gift card as a form of payment (which is common), report it to Apple. The Next Generation of Nuclear Reactors The Next Generation of Nuclear Reactors The Next Generation of Nuclear Reactors The nuclear-power-generation future is quietly taking shape, at least virtually, through the labors of several hundred scientists and technicians working on the Next Generation Nuclear Plant (NGNP) projectat the Idaho National Laboratory (INL) in Idaho Falls, ID, and supported by Oak Ridge National Laboratory, Oak Ridge, TN. Scattered through several research facilities and operating sites, these experts are wrestling with dozens of questionsfrom technology evaluations to site licensing to spent fuelsthat accompany any extension of nuclear power. The High Temperature Gas-cooled Reactor (HTGR) being developed by the NGNP project is far more than an extension: it is a radical step forward for nuclear power. It will be the first truly new reactor design to go into commercial service in the U.S. in decades; it is to be up and running by the mid 2020s, depending on the available investment. The way forward may not be smooth. Cost estimates are in the rangeof $4 billion; who pays for what remains unsettled. Nevertheless, barring a technical crunch, a licensing snag, or a financial meltdown, the HTGR being developed by the NGNP project for DOE could become a cornerstone of an energy future with abundant electricity, process heat,and drastically reduced carbon emissions. The HTGR initiative is for a graphite-moderated and helium-cooled design backed by considerable engineering development in Japan, China, Russia, South Africa, andby the U.S. The primary goal of the project is to enable HTGR licensing and commercialization. Experts put the potential market at several hundred reactors if most coal-fired power plants are replaced. A consortium of national and international companies have formed the NGNP Industry Alliance, which hopes to partner with the government to develop and deploy the HTGR technology. Members include many of power-generations biggest names: Areva NP; Babcock Wilcox; Westinghouse Electric Co.; SGL Group, a German producer of graphite and carbon products; and Entergy Nuclear. Entergy owns, operates, or manages 12 of the 104 power-gen reactors in the U.S. and is expected to handle licensing. These firms operations and expertise span the industry. Further backing comes from the Battelle Energy Alliance, which operates INL itself. Its members are the Battelle Memorial Institute; Babcock Wilcox; Washington Group International / URS Corp.; Massachusetts Institute of Technology; and the Electric Power Research Institute. The high-temperature reference is to the reactors outlet temperature, about750-925 C, or very roughly three times higher than most of todays reactors. That means HTGRs can be a source of low-carbon, high-temperature process heat for petroleum refining, biofuels production, the production of fertilizer and chemical feedstocks, and reprocessing coal into other fuels, among other uses. This is why the NGNP Alliance includes Dow Chemical, Eastman Chemical, ConocoPhillips, Potash Corp., and the Petroleum Technology Alliance of Canada. All are potential customers for NGNPs clean heat and electricity. TheHTGR is an integral part of the Generation IV International Forum (GIF). Founded in 2000, GIF is a broadly based international effort to put nuclear power to widespread use for base-load electricity generation and low-cost heat for industrial processes. The other five Generation IV designs are molten-salt reactors, sodium-cooled fast, supercritical water-cooled, gas-cooled fast, and lead-cooled fast. (Fast refers to a portion of the neutron spectrum.) Improvements to existing reactors of 2000 and later are classed as Generation III reactors. They have: standardized type designs to expedite licensing, reduce capital costs, and speed construction. Gen IIs were largely custom-built. simpler, more rugged designs for less complicated operation and lower vulnerability to operational problems. higher availability with fewer, shorter outages and operating lives stretching 60 years. better resistance to damage from possible core melts and aircraft impact. grace periods of 72 hours; a shutdown plant requires no active intervention for the first 72 hours in part because of passive or inherent safety features that rely on gravity, natural convection, or resistance to high temperatures. higher burn up to reduce fuel use and the amount of waste. There is also a Gen III-plus group of about a dozen reactor designs in advanced planning stages. Todays operating units, mostly built since 1970, are second generation. The first generation was 1950-1970 prototypes and demonstration units. Despite optimistic long-term prospects forthe HTGRand Gen-IV, the nuclear industrys critics raise two objections. First, safety risks may be greater initially with new reactor types as reactor operators will have had little experience with the new design. However, one of the features of the HTGR is that it is designed to be passively safe. Said another way, it requires little or no operator actions to get to a safe state, leaving hours and days to initiate any follow-up actions. Second, fabrication, construction, and maintenance of new reactors can be expected to have a steep learning curve. Advanced technologies always carry a higher risk of accidents and mistakes than predecessors. Established technologies grow safer with accumulated experience and lessons-learned. The NGNP project envisions dozens of these reactors by 2050.In contrast to todays power-generation reactors and their enormous concrete-and-steel containment structures, these reactors may be nearly invisible.They will be underground in concrete silos 150 feet deep. Meanwhile, ASME is playing a major role in NGNP research on metal alloys that can withstand the reactors extremely high outlet temperatures.The alloys under consideration are 800H (iron-nickel-chromium), Grade 91 steel (chromiummolybdenum) and Haynes Internationals Hastelloy XR (nickel-chromium-iron-molybdenum and N 617).The work is being carried out by ASME Standards Technology LLC under an agreement with the U.S. Department of Energy. Most will want to start shopping around for assisted living and nursing care facilities that accept Social Security benefits, as well as long-term care benefits. 10 Great Retirement States We culled opinions, ratings, and information from Kiplinger, The Street, and Investment News to come with a list of states you might want to consider if relocating in retirement is on your somewhat immediate horizon. This information is current as of 2018, but this type of data can change relatively quickly, and it often does. Dig deeper for more information about your most important priorities and goals if one of these places sounds good to you. Theyre not listed in any particular order. Texas Thereâs plenty to do here, from taking in a baseball game to visiting the Gulf Coast. More than 11% of Texass population is age 65 or older, so you should have some company. The cost of living is 10% below the U.S. average, but theres a caveat: Health care costs tend to be above average in the Lone Star state, about 1.7% more. On the bright side, Texas doesnt have an income tax so that should save you a few dollars. Pennsylvania Pennsylvania might seem like a surprising state to appear on this list, but the cost of living is 3% below the national average here, including health care costs. Those age 65 or older make up 16.7% of the population. Pennsylvania doesnt tax Social Security income or most other forms of retirement income, either. Florida Youll be close to the beaches and plenty of golf, particularly in Naples, if you choose Florida. This state doesnt tax Social Security benefits, either- in fact, it doesnt tax any income at all. Perhaps equally as important, theres no estate or inheritance tax here, either. Investment News ranks Florida fourth in terms of taxes, and second best for weather. Not bad. A significant portion of the population is age 65 or older- 19.1%, about 3.8 million residents all told. Unfortunately, youll pay a little more for all this. The cost of living in Florida is 1% above the national average. And even with all those seniors in residence, the state isnt particularly known for its quality health care. Arkansas Access to some of the best barbecue in the country can be a great perk if youre a foodie. Youll find it in the deep south in Arkansas. Access to health care here is quite easy because the population is quite low. Seniors represent 15.7% of it. This states greatest advantage might be its cost of living, however- an eye-popping 17% below the national average. Health care costs are among the cheapest youll find anywhere. Unfortunately, Arkansas isnt tax-free. Only the first $6,000 a year of your retirement income is exempt from income tax. Nebraska You might not want to select this state if nice weather is at the top of your must-have list, and its tax rate is pretty high as well, but Nebraska still has a few things to offer. The cost of living here is 12% below the national average, and youll have plenty of company because 14.4% of the population is age 65 or older. And the state exempts at least some Social Security from taxation. The economy here is pretty healthy and steady, and thats a good thing- maybe because of those tax rates. Tennessee Many visit Tennessee never to leave. They end up moving there because of the beautiful views, not to mention chart-topping country music. Add to that a cost of living thats 12% less than the national average and this state might seem like a pretty good deal. The Street says Tennessee is one of the best locations financially for retirees. Theres no income tax here, and health care costs are more than manageable, too. Approximately 15% of the population is age 65 and older. North Carolina North Carolina has plenty to offer retirees, although culture isnt really on the list. Nonetheless, the cost of living here is 5% below the national average if you stay away from the Outer Banks. The weather tends to be on the mild side, and Social Security income is tax-free. Almost 15% of the population is made up of seniors. Idaho Not only is this region brimming with state parks- 30 of them in all- but the cost of living is low as well at 5% below the national average so you get a break for enjoying the states breathtaking beauty and fresh mountain air. Local colleges and universities offer free classes for retired folks, and crime rates are low. Property taxes are below average, and youll also enjoy low utility costs, thanks to Idahos hydroelectricity. Home costs are a significant $176,000 less than the national average. Yes, you read that right. Theres no tax on Social Security in Idaho, so retirees can make their dollars stretch further. The state doesnt have an estate or inheritance tax, either. The quality of health care ranks high. Seniors make up 14.3% of Idahos population. Arizona Seniors have been flocking to Arizona to retire for decades now, and they currently make up about 15.9% of the states population. Arizona offers plenty of outdoor activities for those who donât want to sit around during their golden years, thanks to its mostly-great weather. Summers in Phoenix and the Valley of the Sun can be brutally hot, however. Unfortunately, like Florida, this states cost of living is north of average by about 3%. Real estate, in particular, can be pricey in some areas because a good portion of this state is dedicated to federal lands and reservations, so whats left over for sale to private individuals can be costly. Missouri At 10% less than the national average, the cost of living in Missouri gets this state on our list, but it brings up the rear to some extent. The weather isnt particularly anything to write home about, and Social Security benefits can be taxed if your adjusted gross income is $85,000 or more, or $100,000 for married taxpayers filing joint returns. Other retirement incomes are fully taxable. But youll save in other areas, so if you have family here, it might be something of a wash. Not Sure If You're Ready to Retire? 4 Common Problems With Performance Appraisals 4 Common Problems With Performance Appraisals Managers go wrong with performance appraisals in so many ways, that itâs difficult to identify all of them. Some of the problems have to do with the overall system of performance appraisal, and other problems are the result of the one-on-one meeting that is held for the appraisal interaction. Here are four of the big problems managers and employees experience with performance appraisals. If you are clear on the problems, you have an opportunity to fix the problems. Performance Appraisals Are Annual Start with the fact that performance appraisals are usually annual. Employees need feedback and goal planning much more frequently than annually. Employees need weekly, even daily, performance feedback. This feedback keeps them focused on their most important goals. It also provides them with developmental coaching to help them increase their ability to contribute. The feedback also recognizes them for their contributions. Employees need and respond best to clear expectations from their manager. Feedback and goal setting annually just doesnt cut it in the modern work environment. In this environment, goals are constantly changing. Work is under constant evaluation for relevance, importance, and contribution. Customer needs change with such frequency that only the nimble respond in a timely manner. It is what performance feedback needs to do- respond nimbly and with serious responsiveness in a timely manner. Performance Appraisal as a Lecture Managers, who dont know any better, make performance appraisals into a one-way lecture about how the employee did well this year and how the employee can improve. In one example, employees reported to HR that they thought that the performance development planning meeting was supposed to be a conversation. Their manager was using 55 of the 60 minutes to lecture his reporting staff members about their performance- both good and bad. The employees feedback was relegated to less than five minutes. It is not the point of a performance appraisal discussion. Additionally, once a manager tells an employee about problems with their work or a failure in their performance, employees tend not to hear anything else the manager has to say that is positive about their performance. So, the feedback sandwich in which managers praise an employee, then give the employee negative feedback that is followed, once again, by positive feedback is an ineffective approach to providing needed feedback. So, itâs a combination problem. The best performance appraisals are a two-way discussion and focus on the employee assessing his or her own performance and setting his or her own goals for improvement. Performance Appraisal and Employee Development Performance appraisals rarely focus on developing the employeeâs skills and abilities. They do not provide commitments of time and resources from the organization about how they will encourage employees to develop their skills in areas of interest to the employee. The purpose of performance evaluation is to provide developmental feedback that will help the employee continue to grow in their skills and ability to contribute to the organization. It is the managers opportunity to hold a clear exchange about what the organization expects and most wants and needs from the employee. What a lost opportunity if a manager uses the meeting in any other way. Performance Appraisals and Pay In a fourth way that performance appraisals often go astray, employers connect performance appraisals with the amount of pay raise an employee will receive. When the appraisal is a deciding factor in employee raises, it loses its ability to help employees learn and grow. You will train employees to hide and cover up problems. They will set their manager up to be blindsided by problems or an issue in the future. They will bring only positives to the appraisal meeting if they are a normal employee. Donât ever expect an honest discussion about improving an employees performance if the outcome of the discussion will affect the employeeâs income. Doesnt this make perfect sense? You know it does, so why go there? It should be one component of your salary setting system. Let your employees know that you will base raises on a wide range of factors- and tell them what the factors are in your company annually. Employees have short memories, and you need to remind them every year about how you will make your decisions about merit increases. If your company has a company-wide approach- and many companies do these days- even better. You will have support and backup as all employees will receive the same message. Your job will be to reinforce the message during the performance appraisal meeting. Connecting the appraisal to an employees opportunity for a salary increase negates the most important component of the process- the goal of helping the employee grow and develop as a result of the feedback and discussion at the performance appraisal meeting. If you can influence these four big problems in performance appraisal, you will go a long way toward having a useful, developmental system in which the employees voice plays a prominent role. It is the right way to approach performance appraisal.
